Abstract This study investigates the complex interrelationships between transformational leadership (TL), employee burnout (EB), organizational citizenship behavior (OCB), employee empowerment (EE), and managerial performance (MP) within China’s banking and finance industry. Guided by transformational leadership theory, this quantitative, cross-sectional research employed validated instruments administered to 385 full-time banking professionals across public and private institutions. Findings indicate that TL significantly reduces EB and enhances MP, with Individualized Consideration (IC) and Intellectual Stimulation (IS) emerging as the most influential TL dimensions. OCB mediates the effects of TL on both EB and MP, while EE does not significantly moderate these relationships. These results underscore the importance of TL behaviors in fostering employee well-being and organizational effectiveness. The study contributes novel empirical insights relevant to leadership practices in high-pressure, culturally nuanced environments and offers practical recommendations for leadership development in financial institutions.
