| Abstract | Work stress among bank employees has gained more attention in light of changing customer expectations, rapid digitalisation, and organisational restructuring in India’s public sector banks (PSBs). According to the World Health Organization (WHO), stress occurs when there’s an imbalance between what’s expected and the perceived ability to cope. Though some short-term stress might serve as a motivator, chronic workplace stress can lead to burnout and health issues, which are detrimental in the long run. This paper explores the complex relationship between work stress and employee productivity by synthesising existing empirical evidence and theoretical perspectives from the Indian Public Sector Bank literature. The discussion highlights stressors such as role overload, role ambiguity, customer pressure, technological change, and work–life conflict, unclear expectations, while situating them within the unique structural and cultural context of PSBs. Productivity is examined through dimensions including workload, deadlines, absenteeism, error rates, and discretionary effort. The framework proposed here suggests that overall perceived stress negatively affects productivity, with burnout acting as a mediating mechanism. Furthermore, managerial support, digital training, and organisational culture are identified as potential moderators that can weaken or intensify this relationship. Insights from prior studies indicate that role overload and inadequate managerial support consistently emerge as the strongest predictors of reduced productivity. The proposed conceptual model underscores that managing work stress in PSBs is not merely an HR challenge but a strategic imperative for sustaining productivity and service quality. Future research directions include empirical validation of the model, longitudinal tracking of stress–productivity dynamics, and comparative analysis across public sector banks in India. |
