Linking Learning & Development to Business Outcomes: From Vanity Metrics to ROI

| Abstract | This study benchmarks the Learning & Development (L&D) practices of eight Indian companies, using McKinsey's ACADEMIES framework to assess how they connect training to business value. Our findings show a significant gap: while most organizations (≈50%) measure if employees learned new knowledge, very few track on-the-job behavior change (≈12.5%), training delivery is heavily classroom-based (≈41.3%) which results in hindrance in the transfer of skills back to the workplace To address these challenges, this paper provides a simple, outcome-focused blueprint based on the ACADEMIES model. It details how to create role-specific KPI maps, design evaluation to show a Return on Investment (ROI), and ultimately prove the financial benefit of L&D programs.
