| Abstract | The rapid growth of the e-commerce industry, particularly in the post-COVID-19 era, has led to a significant transformation in workplace practices, with organizations increasingly adopting remote work policies and digital human resource practices. This study examines the impact of these practices on employee productivity and retention within e-commerce organizations. Using a qualitative research approach based on secondary data analysis, the study reviews existing literature, industry reports, and empirical studies published between 2022 and 2026. The findings indicate that remote work policies enhance employee productivity by providing flexibility, autonomy, and improved work-life balance. Additionally, such policies contribute positively to employee retention by increasing job satisfaction and reducing turnover intentions. However, the effectiveness of remote work is highly dependent on organizational support, communication systems, and technological infrastructure. The study further highlights the critical role of digital HR practices, including e-recruitment, virtual onboarding, performance management systems, and HR analytics, in managing distributed workforces. These practices not only improve operational efficiency but also strengthen employee engagement, which acts as a key mediating factor influencing both productivity and retention. Despite these benefits, challenges such as employee isolation, reduced team cohesion, and technological dependence were identified. The study concludes that an integrated approach combining remote work policies with robust digital HR practices is essential for achieving sustainable organizational performance. The findings provide valuable insights for e-commerce organizations seeking to enhance workforce productivity and retention in the digital era |
