Role of Flexible Work Arrangements in Predicting Productivity and Job Satisfaction among Employees with Disabilities: A Moderated Mediation Analysis

| Abstract | This study investigates the role of Flexible Work Arrangements (FWA) on productivity and job satisfaction among differently-abled employees in Coimbatore District, Tamil Nadu. Employing a moderated mediation framework, the research examines both the direct effects of FWA and the underlying mechanisms through which it influences employee outcomes. Data were collected from a sample of 100 differently-abled employees working in manufacturing and service companies using purposive and snowball sampling techniques. Structured questionnaires were used to measure key variables. Results revealed that Flexible Work Arrangements have a significant positive direct impact on both productivity and job satisfaction. Psychological empowerment significantly mediated the relationship between FWA and employee outcomes, while disability severity moderated the indirect effect, with stronger benefits observed among employees with higher disability severity. The study highlights the importance of tailored flexible policies for creating inclusive workplaces. The findings contribute to disability-inclusive HRM literature and offer practical implications for organizations aiming to enhance the performance and well-being of differently-abled employees through flexible work practices. |
